About this position

This PhD position at Utrecht University investigates how Diversity, Equity, and Inclusion (DEI) policies can serve as sources of cohesion within organizations, focusing on their impact on the integration of minoritized employee groups. The research aims to clarify when and how DEI policies empower marginalized groups and foster cohesion across group boundaries. It integrates sociological and social-psychological perspectives, examining DEI policies as both structural interventions and relational processes that impact subjective experiences. The project distinguishes between structural integration (access to jobs, promotion, retention), social integration (intergroup attitudes, collaboration), and psychological integration (belonging, trust in leadership, inclusion). It explores the effects of identity-based policies (e.g., quotas, group-specific mentoring) versus needs-based policies (e.g., development opportunities, flexible work, well-being support) on organizational cohesion.

Methodologically, the project leverages existing datasets such as Statistics Netherlands (CBS) administrative microdata and collects original data through vignette experiments. Analysis occurs at organizational, group, and individual levels, mapping policy variations and their outcomes. The research delivers actionable insights via experiments assessing how policy framing affects experiences across minoritized and majoritized groups.

Applicants should have an MA/MSc in social psychology, with interest and ideally some familiarity with sociology. Professional competence in English is required, and Dutch is a plus. Candidates must demonstrate proficiency in quantitative research and data analysis, openness to diverse methodologies, and strong communication and organizational skills. The position offers a one-year contract with extension to four years upon successful assessment, a full-time salary ranging from €3,059 to €3,881 per month, holiday pay, year-end bonus, pension scheme, parental leave, flexible terms, and professional development opportunities.
